Fractional head of people — or a fractional CHRO?

A fractional head of people is usually the first senior people hire: the person who puts contracts, policies, onboarding, a hiring process and support for new managers in place, part of the week, before the company needs a board-level people leader. A fractional CHRO or fractional Chief People Officer is the same kind of engagement a level up — organisation design, reward architecture, succession and the people voice at the board. The work, not the title, decides which you need.

A useful yardstick is the CIPD Profession Map, the people profession’s standard. It writes its standards at levels that run from tactical work affecting the immediate team to strategic work that influences people across the organisation, and CIPD suggests using it to design a role and to recruit people professionals. How to hire a CHRO for rapid expansion.

When a company grows quickly, the people problems arrive before the people leader: hiring outpaces the managers who have to absorb it, pay gets set one offer at a time, and the structure that worked at the last headcount stops working. To hire a CHRO for rapid expansion, brief for the plan, not the posts. CIPD’s workforce planning factsheet describes the core of it — analysing the current workforce, determining future needs, identifying the gap and acting on it — and ties it to the business plan rather than running it separately.
